Byakuya did want to go by himself but he also knew they only had 2 return pods (each seating 3) so he asked 2 others to go with him. That’s when Shamil took his stand and made him stay behind.

It's about spinning/rotating the spear with your hand so that it generates a faster speed and greater force when it hits the target. I really love how much you can learn about different stuff from this show.
